Abstract

Abstract: The growth and competition of the service industry in Indonesia requires companies to enhance human resource performance. PT. Kereta Api Indonesia (Persero) DAOP 4 Semarang is experiencing a decline in employee performance. This study aims to examine the impact of employee engagement and work-life balance on employee performance through job satisfaction as an intervening variable. Using an explanatory research design and a quantitative approach, data were collected from questionnaires filled out by 74 respondents. Data analysis was conducted using SmartPLS 4.0, including outer model, inner model, and hypothesis testing. The results show that employee engagement positively affects both job satisfaction and employee performance. Work-life balance also positively impacts both factors. Job satisfaction positively influences employee performance and mediates the effect of work-life balance on performance. However, it does not mediate the effect of employee engagement on performance. The researcher recommends that the company focus on directly enhancing employee engagement and managing work-life balance, alongside employee welfare programs. Future research could explore additional variables that mediate the relationship between employee engagement, work-life balance, and employee performance.

Abstraksi: Pertumbuhan dan persaingan industri jasa di Indonesia menuntut perusahaan untuk bersaing dan meningkatkan performa sumber daya manusia. PT. Kereta Api Indonesia (Persero) DAOP 4 Semarang menghadapi masalah penurunan kinerja karyawan. Penelitian ini bertujuan untuk mengetahui pengaruh employee engagement dan work-life balance terhadap kinerja karyawan melalui kepuasan kerja sebagai variabel intervening. Jenis penelitian ini adalah explanatory research dengan pendekatan kuantitatif. Data diperoleh dari hasil kuesioner 74 responden. Analisis data dilakukan dengan SmartPLS 4.0 yang terdiri dari outer model, inner model, dan uji hipotesis. Hasil penelitian menunjukkan bahwa employee engagement berpengaruh positif terhadap kepuasan kerja dan kinerja karyawan. Work-life balance juga berpengaruh positif terhadap keduanya. Kepuasan kerja berpengaruh positif terhadap kinerja karyawan dan memediasi pengaruh work-life balance terhadap kinerja. Namun, kepuasan kerja tidak memediasi pengaruh employee engagement terhadap kinerja. Peneliti menyarankan agar perusahaan fokus pada peningkatan employee engagement secara langsung dan pengelolaan work-life balance yang disertai program kesejahteraan karyawan. Penelitian selanjutnya dapat melibatkan variabel lain yang memediasi hubungan antara employee engagement dan work-life balance terhadap kinerja karyawan.
